SEO Specialist experience requirements
Most SEO Specialist roles ask for two to five years of hands-on search work. What matters more than the number is what the person was actually responsible for.
Ask for owned outcomes, not participation. A candidate who says they supported the SEO strategy is describing a seating position. A candidate who says they took a category page from position 14 to position 3 and can name the three changes that did it is describing work.
Agency backgrounds tend to produce breadth: many verticals, fast turnarounds, strong reporting habits, comfort on a client call. In-house backgrounds tend to produce depth: one site understood properly, more stakeholder management, more patience with slow compounding wins. Neither is better. Pick the one that matches the problem you are hiring to fix.
For a first SEO hire, weight heavily toward someone who has worked without a team around them. What you need is judgment under constraint, not specialization.
SEO Specialist education and training requirements
There is no standard qualification for this job and no degree that predicts performance well. Most SEO Specialists hold a bachelor's degree in marketing, communications, English, journalism or computer science. Plenty of strong ones hold none of those.
Treat certifications as evidence of effort, not competence. Google Analytics certification, Semrush Academy, Ahrefs certification and HubSpot's content marketing course are all free or cheap and all straightforward to pass. They tell you somebody is interested. They do not tell you somebody is good.
What does predict performance: a site they built and ranked themselves, a portfolio of pages with before-and-after data, visible contributions to a public SEO community, or a technical audit they can walk you through line by line. Ask for one of those instead of a certificate.

How to hire an SEO Specialist

Write the role around one outcome, not ten duties
A list of twenty responsibilities tells candidates you have not decided what the job is. Pick the single number the hire is accountable for, put it in the first paragraph, and let the duties follow from it. The good candidates self-select in, and the ones who only want a title self-select out.

Send them a page on your site that is underperforming and ask what they would change and why. Pay for their time if it takes more than an hour. You will learn more from 300 words on a real URL than from any portfolio deck, and you will find out fast who can prioritize.

Most SEO work stalls at the ticket. Ask a candidate to describe a technical fix as they would write it for a developer. If it comes out vague, every technical item on the roadmap will sit in the backlog for a year.

Listen for A prioritization argument tied to the situation. The right answer depends on the site. The wrong answer is picking one without asking anything about it first.
How do you get a brand mentioned in ChatGPT or Google's AI Overview?
Listen for An understanding that AI answers draw from a narrower set of sources: strong topical pages, third-party mentions, review sites, community threads and structured data. Same as SEO is not a good enough answer in 2026.

Listen for A real failure with a real diagnosis. Candidates who cannot name one have either not owned enough or are not honest about their results.
